企业2.0 — WTI:员工总体效益 —

去年爆发的金融海啸迅速席卷全球,所造成的经济危机,世界各国无一幸免 — 上焉者 (如中国) 必须承受成长衰退的巨大压力;下焉者(如美、日、欧盟诸国)则面临景气萎缩、财政赤字扩大、失业率攀升等重重威胁。真是风声鹤唳,草木皆兵!好在各国政府通力合作,卯足全劲振兴舒困。猛下重药的结果,使紧张情势到今年年中总算得到缓和;至于接下来的复苏会遵循V、U、或其他任何轨迹,则尚待观察。当前迹象显示,短、中期内市场尚处于乍暖还寒的过渡阶段,大多数国家的「国内生产总值」(GDP)仍乏善可陈。于是,越来越多学者专家又开始将原本曲高和寡的「国民幸福总值」(Gross National Happiness; 简称GNH) 搬上台面,作为评估国家社会进步繁荣的「另类指标」。

按照传统宏观经济学思维,以GDP为指标的经济成长乃国家社会进步繁荣的终极目标。前不丹国王吉格梅.辛格.旺楚克于1972年提出的GNH理念则强调人类社会要维持实质和永续的发展必须重视物质生活与精神文明的齐头并进。因此,专家们将GNH定义成以下四大基本要素:(1)平等稳固的社会经济建设;(2) 文化价值的保护和发扬;(3) 自然环境的保护;和 (4)高效管理制度的建立。然而,GNH不应是落后国家用以自我安慰的说帖,或进步国家在萧条时期才拿出来应急的补药;它与GDP在经济发展的长期规划和定期评估上实具有相辅相成的互补功能。

无独有偶,今年初美国股市跌到谷底时,《金融时报》刊出了篇标题耸人听闻的报导∶奇异公司 (General Electric)前董事长杰克.韦尔奇 (Jack Welch) 公开指责企业对所谓「股东价值」(shareholder value)的痴迷!为何耸人听闻?因为这位1980~90年代在全球叱咤风云20多年的企业沙皇在位时一向以捍卫「股东价值」(说穿了,即「公司股价」)为天职;如今退休之后,却改口说那是个极为愚蠢的想法与做法。奇异公司市值在 2000年 4月最高峰时曾直逼6,000亿美元,毫无疑问地稳坐全球企业一哥的霸主地位。但在这波金融海啸无情的冲击之下,面临信用降级的威胁(奇异的子公司「奇异金融」拥有许多与次贷有关的不良债卷 ),奇异公司市值于今年3月初一度惨跌到只剩 600多亿美元 —不到十年,缩水十倍,怎不叫人唏嘘!

也许就是这个原因,使杰克.韦尔奇在此经济风暴中突然觉醒,终于悟出了企业经营的真谛和禅理。那就是股价和市值其实只是企业的副产品,本质属「虚」。他现在主张:企业应专注于「实」体工作,即全心全力照顾好「员工、产品、客户」等企业「核心价值」。一旦这核心价值链兴旺起来,再融合清晰的战略和明确的执行,公司业绩就会上扬,股价随之水涨船高,股东利益也自然而然提升起来。换言之,企业领导人不该「拿着鸡毛当令箭」,整天如圣旨般地死抱着「股东价值」这块招牌,而做出可能短期对公司股价有利,但长期却对公司伤害很大的愚蠢决定。

平心而论,诚如GDP+GNH可作为评估国家社会进步繁荣的互补指标,「核心价值」与「股东价值」实为企业经营目标的一体两面,彼此可以截长补短。

无论是旺楚克国王的GNH理念或韦尔奇的核心价值主张,应用到企业管理上,与我一向提倡的「员工总体效益」(WorkforceTotal Impact; 简称WTI) 颇有异曲同工之妙。套用GNH 的思维框架,我们可将WTI定义如下:(1)企业营收及利润持续稳固的成长;(2) 企业道德及公司文化的塑造与发扬;(3) 员工知识及创新能力的培育维护与传播分享;和 (4)高效能管理制度的建立与落实。盖企业均由员工组成;每个员工都希望自己的工作能与公司目标一致。所以管理层的任务是多与员工沟通,将WTI凝聚成全公司的共识,并进一步融入各个层级的管理机制及关键性绩效指标的考核。如此一来,要实现韦尔奇所提企业核心价值的理想,便易如反掌。
